For trainers, it\u2019s often this messy and obscure checklist dance of trying to tick boxes while not getting in the way of supporting the student through it.<\/p>\n\n\n\n<p>But here\u2019s the secret no one tells you: Observation assessments can actually be fun (yes, I said it!) &#8211; and they can be one of the most powerful tools to help our students shine. After all, competency based assessment is about making sure the students can walk the walk, not just <em>talk the talk.<\/em><\/p>\n\n\n\n<p>Let me tell you about this one time I was assessing a student who seemed more nervous than a cat at a dog park. She was supposed to greet a customer (me), take an order, and handle a complaint. Halfway through, she spilled coffee and turned beet red. But instead of being rude to her and making her feel worse, I shrugged and asked, \u201cI think I know what my complaint is going to be about&#8230; so what would you do next?\u201d She calmly handled the clean-up, apologised professionally, and wowed me with her handling of that complaint.  That\u2019s the kind of moment we <em>want<\/em> to see. It\u2019s not a multiple choice quiz that can be faked with AI. It\u2019s a \u201cshow me what you\u2019ve got\u201d moment for the student that helps us verify the students progress in the course. <\/p>\n\n\n\n<p>We check if the student can do the job <em>the right way<\/em> in a real or simulated environment. And our job? To decide if what they do meets the industry and unit standards. <em>Think of yourself like a supercool superhero &#8211; a guardian of the knowledge passing that torch on. <\/em><\/p>\n\n\n\n<p>Sounds easy enough, right? But <em>here\u2019s where it gets tricky.<\/em> There&#8217;s been an alarming increase in these observations being &#8220;<em>Ticked &amp; Flicked<\/em>&#8221; which had led to some <a href=\"https:\/\/www.asqa.gov.au\/students\/qualification-integrity-regulatory-action\">difficult conversations for students &amp; trainers alike. <\/a><\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"but-it-s-just-a-checklist-right\">\ud83e\udd14 But It\u2019s Just a Checklist\u2026 Right?<\/h3>\n\n\n\n<p>Wrong.<\/p>\n\n\n\n<p>Here\u2019s the common myth you might have already heard&#8230; <\/p>\n\n\n\n<figure class=\"wp-block-pullquote\"><blockquote><p>All I have to do is tick the boxes on the assessment tool and I\u2019m done.<\/p><cite>Nope. That\u2019s like saying, \u201cAll I have to do is bake a cake from a recipe and I\u2019m a chef.\u201d<\/cite><\/blockquote><\/figure>\n\n\n\n<p><br>Observation assessments are more than just ticking the boxes and writing a generic note. They&#8217;re about watching, listening, interpreting, and sometimes, even coaching your students in a real or simulated environment &#8211; and in an appropriate way, of course!<\/p>\n\n\n\n<p>It&#8217;s just another opportunity for us to help support our students in their career journey. An effective observation assessment is a critical learning moment, and it&#8217;s a disservice to our students if we aren&#8217;t using it to improve their understanding. <\/p>\n\n\n\n<p>Look&#8230; just because AI is changing the way education is assessed, it doesn&#8217;t mean we are trying to be robots with clipboards. We are professionals guiding future professionals. So <em>let&#8217;s act like it!!<\/em><\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"the-secret-sauce-what-makes-an-observation-assessment-actually-effective\">\u2728 The Secret Sauce: What Makes an Observation Assessment actually <em>Effective<\/em>?<\/h2>\n\n\n\n<p>OK &#8211; fair&#8230; I haven&#8217;t really been practical so far. I&#8217;ve told you why we need to have an effective observation and the consequences if we stuff it all up &#8211; so let&#8217;s talk about what you should do! <\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"be-prepared-not-just-present\">\ud83d\udccb Be Prepared, Not Just Present<\/h3>\n\n\n\n<p>You can\u2019t wing an observation assessment. Trust me, I tried once during my early trainer days and it was a disaster. <em>DIS-ASS-TER! <\/em><\/p>\n\n\n\n<p>I showed up, found out I had forgotten the updated version of the observation task instructions, and the students ended up doing last year\u2019s version. I had to reschedule and looked like a right fool. I bet we both felt like failures.<\/p>\n\n\n\n<p>Lesson learned.<\/p>\n\n\n\n<p><strong>Do this instead:<\/strong><\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Know your unit<\/strong>: What are you actually assessing? Know the performance criteria and the elements like the back of your hand. Read through them when you prep for the class! <\/li>\n\n\n\n<li><strong>Know your student<\/strong>: What support do they need? Are they a natural English speaker or still learning? Neurodiverse? Anxious? Adept? Traumatised? Hungry? Grieving? Remember &#8211; they are a human!<\/li>\n\n\n\n<li><strong>Know your tool<\/strong>: Don\u2019t just bring it to the party &#8211; <em>understand<\/em> it. Are the instructions clear? Do you need a co-observer? Do you have dumb questions? <em>Find yourself a work bestie &amp; ask!<\/em><\/li>\n<\/ul>\n\n\n\n<p>\u2728 I keep a lesson prep checklist on my desk that I go through before every session. I review what I&#8217;m teaching this session, what the students need to know &amp; get familiar with their assessments. It saves me every time.<\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"set-the-scene-reduce-nerves-build-trust\">\ud83d\udde3\ufe0f Set the Scene: Reduce Nerves, Build Trust<\/h3>\n\n\n\n<p>Observation assessments can be scary. Think back to when you did your assessments for your TAE!<\/p>\n\n\n\n<p>I will always remember what it felt like when I did my first assessment as a TAE student. I forgot my words, my hands were sweaty, and I wanted to run away. I stumbled over the words I did remember and felt like <strong>such<\/strong> an imposter&#8230; I believe my professor wrote &#8220;You seemed nervous&#8221; &#8211; <em>boy was *that* an understatement! <\/em><\/p>\n\n\n\n<p>Students often feel the same. And we should remember that &#8211; so be sure to remind them that you are assessing them as humans &#8211; <strong><em>not as robots. <\/em><\/strong><\/p>\n\n\n\n<p><strong>Here\u2019s how I help my students feel a little easier during observation assessments:<\/strong><\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Explain the what and why<\/strong>: Today I\u2019ll be watching how you complete Task X. I\u2019ll be looking at how you communicate, follow instructions, and problem-solve.<\/li>\n\n\n\n<li><strong>Demystify the tool<\/strong>: Show them the checklist! Let them know what you\u2019ll be watching for.<\/li>\n\n\n\n<li><strong>Keep it human<\/strong>: Smile. Be warm. Tell a joke if it fits the moment. I usually say, \u201cDon\u2019t worry &#8211; I\u2019m not here to trip you up. I want to see you succeed.\u201d<\/li>\n<\/ul>\n\n\n\n<p>The more relaxed your student feels, the more likely you\u2019ll see their true skills &#8211; not just their nerves.<\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"observe-like-a-pro-not-a-spy\">\ud83d\udc40 Observe Like a Pro (Not a Spy)<\/h3>\n\n\n\n<p>This is the heart of the whole process. The nuts and bolts. <em>The Tea. Earl Grey. <strong>Hot.<\/strong><\/em><\/p>\n\n\n\n<p>When I\u2019m observing, I always come back to these three things:<\/p>\n\n\n\n<ol class=\"wp-block-list\">\n<li><strong>Watch actions<\/strong>: Are they doing what the observation task actually asks? Are they following workplace safety protocols? Are they using the tools properly? Making Eye Contact? Nodding? Frowning?<\/li>\n\n\n\n<li><strong>Listen to words<\/strong>: How are they communicating? Are they using workplace language? Are they showing empathy? Confidence? Do they sound like a robot reading a script?<\/li>\n\n\n\n<li><strong>Notice those soft skills<\/strong>: Are they problem-solving? Staying calm and de-escalating? Participating in group discussions? Leading the team?<\/li>\n<\/ol>\n\n\n\n<p>A great observation isn\u2019t just <em>what<\/em> the student does &#8211; it\u2019s <em>how<\/em> and <em>why<\/em> too.<\/p>\n\n\n\n<p>\u2728 One of my students was completing a leadership unit. She didn\u2019t say much, but when the team got confused, she quietly drew a flowchart on the whiteboard and explained the next steps. She didn\u2019t take over the discussion &#8211; she just led with clarity. It was beautiful to watch. <em>That\u2019s leadership in action.<\/em><\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"record-it-all-accurately-and-fairly\">\u270d\ufe0f Record It All (Accurately and Fairly)<\/h3>\n\n\n\n<p>Now comes the part most trainers groan about\u2026 writing the notes. But hear me out: your notes can make or break an assessment decision. <a href=\"https:\/\/www.asqa.gov.au\/how-we-regulate\/performance-assessment-audit\/after-your-performance-assessment-if-youre-non-compliant\">For real life.<\/a><\/p>\n\n\n\n<p>ASQA are there to help us keep integrity in our Vocational education and training. It can seem like a lot of hard work &#8211; but these are real qualifications that can be cancelled if our notes aren&#8217;t recorded accurately. <\/p>\n\n\n\n<p><strong>What I do:<\/strong><\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Use direct evidence<\/strong>: Student greeted customer with a smile and asked, \u2018How can I help you today?\u2019<\/li>\n\n\n\n<li><strong>Avoid vague terms<\/strong> like \u201cgood attitude\u201d or \u201cseemed professional\u201d &#8211; what did they actually <em>do<\/em> that showed that? Instead write &#8211; Student used positive body language and professional language when participating in the group session. <\/li>\n\n\n\n<li><strong>Quote the student<\/strong> when they say something smart or workplace-appropriate. Try &#8211; The student asked direct questions about the sustainability of the operational plan, which engaged the team in discussion. <\/li>\n\n\n\n<li><strong>Use the language of the unit<\/strong>: Your comments should address every observation criteria as it&#8217;s unlikely you will remember a specific student observation. This helps the assessor understand how the student participated, if your file ever gets audited. \ud83e\udd1e<\/li>\n<\/ul>\n\n\n\n<p>\u2728I use dictation software with my voice notes to capture everything during an assessment, then use AI tools to help me type it up straight after. Yes &#8211; that <em><strong>does<\/strong><\/em> mean I&#8217;ve been doing notes for a few hours after a 9pm finish&#8230; but&#8230; it saves my memory and keeps my notes real.<\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"give-feedback-that-empowers-not-embarrasses\">\ud83d\udcac Give Feedback That Empowers, Not Embarrasses<\/h3>\n\n\n\n<p>Your words can build a student up or <strong><em>shut them down.<\/em><\/strong><\/p>\n\n\n\n<p>One time, I saw a student do everything perfectly &#8211; but she looked disappointed. When I asked why, she said a past trainer once told her, \u201cYou\u2019re not people leader material.\u201d My heart broke. She\u2019d been carrying that around for years. She was a really compassionate manager who had fallen for believing the words of a toxic boss. <\/p>\n\n\n\n<p>Feedback &#8211; whether for an observation or an assessment &#8211; is your opportunity to build your students up. To praise them and encourage pride in their academic achievements. You never know who needs to hear a few kind words &#8211; so sprinkle them generously into your feedback and watch your students thrive! <\/p>\n\n\n\n<p><strong>Now, here\u2019s how I give feedback &#8211; with some examples:<\/strong><\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Start with what went well<\/strong>: I noticed how calmly you handled that challenge&#8230; What I saw was some great conflict resolution!<\/li>\n\n\n\n<li><strong>Be specific<\/strong>: When you paused before answering the complaint and that showed me your emotional intelligence. I liked when you helped the team understand the task, you are a natural leader. <\/li>\n\n\n\n<li><strong>Offer growth ideas<\/strong>: Next time, maybe speak up a little earlier &#8211; you have some great ideas. <\/li>\n\n\n\n<li><strong>Use \u201cI noticed\u201d instead of \u201cYou should have\u201d<\/strong>: It\u2019s gentler. Feedback isn&#8217;t about blame. <\/li>\n<\/ul>\n\n\n\n<p>Make your feedback <em>meaningful<\/em>, not mechanical.<\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"validate-with-multiple-assessments\">\ud83d\udd01 Validate With Multiple Assessments<\/h3>\n\n\n\n<p>One moment in time doesn\u2019t show the whole picture of the student.<\/p>\n\n\n\n<p>That\u2019s why we validate across multiple assessments. <\/p>\n\n\n\n<p>I&#8217;d like to think that none of my students have ever put a single question in AI and copied the answer &#8211; but the reality is that AI is making it really hard to know what&#8217;s a student&#8217;s own words&#8230; and what&#8217;s <strong><em>robotic<\/em><\/strong>.<\/p>\n\n\n\n<p><strong>What to remember:<\/strong><\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Don\u2019t mark a student Satisfactory or Competent in a unit based on one observation.<\/li>\n\n\n\n<li>Don\u2019t mark a student as Non Satisfactory or Not Competent based on one nervous day.<\/li>\n\n\n\n<li>Always triangulate: Use observation, a project, and questioning to back up your decision.<\/li>\n<\/ul>\n\n\n\n<p>If it\u2019s fair, valid, reliable, and flexible &#8211; you\u2019re doing it right.<\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"let-s-talk-ethics-and-equity\">\ud83d\udca1 Let\u2019s Talk Ethics and Equity<\/h2>\n\n\n\n<p>This part is crucial. We can&#8217;t play favourites. There are going to be students who participate in class and bomb out in observations. There are going to be quiet mouse students that impress the heck out of you in observations&#8230; <\/p>\n\n\n\n<p>As assessors, we need to make sure:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Every student has the same <em>opportunity<\/em> to show their skills<\/li>\n\n\n\n<li>Adjustments are made if needed (without changing the actual competency)<\/li>\n\n\n\n<li>We don\u2019t bring bias into our decisions<\/li>\n<\/ul>\n\n\n\n<p>\u2728 I had a student with autism who didn\u2019t make eye contact and spoke in a monotone voice. But his technical skills? Flawless. I made sure to assess <em>what mattered<\/em> &#8211; his technical performance &#8211; not how friendly he seemed.<\/p>\n\n\n\n<p>That\u2019s equity. That\u2019s <strong>VET.<\/strong><\/p>\n\n\n\n<hr class=\"wp-block-separator has-alpha-channel-opacity\"\/>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"what-if-it-goes-wrong\">\ud83e\udde0 What If It Goes Wrong?<\/h2>\n\n\n\n<p>Sometimes, students freeze. Sometimes, the printer breaks. Sometimes, it just&#8230; flops.<\/p>\n\n\n\n<p>That&#8217;s OK &#8211; we can deal with all of this! The first step to solving any problem? Remind ourselves that we know more than we think we do! <\/p>\n\n\n\n<p><strong>Here&#8217;s what I do when it all goes wrong:<\/strong><\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Stay calm. (Breathe. Deeply.)<\/li>\n\n\n\n<li>Pause the assessment if needed.<\/li>\n\n\n\n<li>Debrief with the student.<\/li>\n\n\n\n<li>Rebook if it\u2019s fair and reasonable.<\/li>\n\n\n\n<li>Document everything.<\/li>\n<\/ul>\n\n\n\n<p>Not every session will be perfect. A guide. A professional.<\/p>\n\n\n\n<p>Observation assessments aren\u2019t about spying or nitpicking. They\u2019re about giving students a stage to shine on. Your stage. They\u2019re about seeing people grow into the professionals they want to be.<\/p>\n\n\n\n<figure class=\"wp-block-pullquote\"><blockquote><p>When done right, observation assessments build confidence, not just competence.<\/p><cite>They show students: \u201cHey &#8211; you <em>can<\/em> do this.\u201d<\/cite><\/blockquote><\/figure>\n\n\n\n<p>And that\u2019s why I love them!!
